This sounds like Isle of Night by Veronica Wolff. It's on my to-read, so I'm not sure if it matches all your points, but the description and the reviews sound pretty similar.

-first day at island, one recruit's neck is snapped by head immortal guy
-only recruits who perform the best will live
-trains to fight with hot guy as mentor
